I coach at a small school and all of our guys play both sides of the ball. I'm curious whether the larger schools who have one-way players have difficulty with team cohesion. Is there an offense vs. defense mentality that harms the team concept?
I coached at a large school that had a lot of one-way players, especially on the lines. Iwould say in the best seasons about 3 guys played both ways. Usually a TB/FS and a FB/LB. But those guys were studs. As far as team cohesion only a few times did I hear "If the offense could move the ball," etc from the defense and vice versa from the offense. I never heard it amongst the coaches. I would say that team cohesion was high but winning 10 games a season fixes a lot of problems that might otherwise exist IMO.

I love platoon football and here is why. 22 starters instead of just 11 to 15 starters. average players can focus on just their position and they get better.
qb and wr get more time to find chemistry thorwing and catching with eachother.
coaches learn to work together as a staff. for example I tell the dc to run what ever he wants to just get the ball back so we can score on offense. he tells me to score on offense so the pressure is not put on the defense to win the game. there is a downside though, if you have a coach leave you have to find someone to just fill that position or have coaches who are willing to shift around. I could not coach the defensive side of the ball unless it was a huge emergency. i just do not keepup on the techs uses. I mean I can detail coverages and fronts and def tech like where a 3 tech linesup and stuff like that it is just the real specfic stuff which I am foggy on.
There is a HEALTHY competition between the offense and defense that just exists naturally at most big schools, on the HS level. On game night, they USUALLY come together and pool their rescources for the good of the team. Have seen some ridiculous situations as well, but none more appalling than the night Buddy Ryan slugged Kevin Gilbride in the face on national television! College and the pros are two different stories, I've seen cheap shots on the college level that were purely intentioned to really hurt offensive players that are treated like they just crawled out from under a rock by some defensive guys. To me it is absurd, but that is the way it is. I think any HS coach who sees that sort of UNHEALTHY competition developing should step in immediately and squelch it, before it gets out of hand. Just my observation over the years.
